7 Mortgage Recruiting Mistakes That Cost You Great Loan Officers

Most lenders don't lose candidates because of comp. They lose them because of avoidable mistakes in the recruiting process. Here are the ones we see most.

1. Posting and waiting

Producing loan officers rarely browse job boards. If you only post and wait, you only meet people who are already unhappy or between roles.

2. Vague role details

"Loan officer, competitive pay" says nothing. Spell out channel, products, markets, support, and what success looks like.

3. Generic outreach

Copy-paste messages get ignored. Reference their market and production, and say why you reached out to them specifically.

4. Too many interview rounds

Every extra step is a chance for another lender to make an offer first. Keep the process tight and decisions fast.

5. Ignoring licensing timelines

State licensing and NMLS transfers take time. Plan for them up front so start dates don't slip.

6. A narrow candidate pool

Recruiting from the same networks produces the same results. Diverse talent sourcing reaches strong candidates who reflect the borrowers you serve.

7. Going quiet after the offer

Counter-offers happen between offer and start date. Stay in touch until day one.
