How to Recruit Mortgage Loan Officers (Who Are Already Producing)

After 25+ years recruiting inside the mortgage industry, here's the truth: the loan officers you actually want are employed, closing loans, and ignoring generic recruiter messages. Recruiting them takes a different playbook.

1. Know exactly who you're looking for

Get specific before you reach out: purchase or refi, retail or wholesale, the markets you serve, and the licenses required. A clear target saves weeks of mismatched conversations.

2. Lead with what makes you different

Comp and "great culture" are table stakes. Producing LOs want to know about your processing speed, marketing support, pricing engine, and leadership. Put that story in your outreach and on your social channels.

3. Reach out personally

Templated InMail gets deleted. A short, personal message that references their market and production gets a reply. Follow up — most conversations start on the second or third touch.

4. Build a pipeline that reflects your market

The communities you lend to are diverse; your pipeline should be too. Deliberate, inclusive sourcing reaches strong candidates other lenders miss.

5. Don't lose them at the finish line

Slow follow-up kills offers. Keep candidates warm from first call through start date, with clear next steps at every stage.
